Emotion and Leadership Coaching -extracts from book 'Behavioral Coaching' by Zeus and Skiffington -published by McGraw-Hill, New York

The vast majority of HR Managers, Coaching Program Managers and other leadership coaching professionals who oversee leadership development / coaching programs, unfortunately do not understand all the variables that influence organization and individual performance.

Specifically, most are not aware of the 3 critical 'performance levers' that they should be using and encouraging internal and external leadership coaches to use.

1. Behavioral change happens mostly by engaging a person’s Emotions and Feelings.

2. What we perceive defines what we believe. And this belief or perception is what guides our behavior. Behavior often has a large impact in learning/performance environments due to the influence of behaviorism.

3. Values are one of the components of attitudes. Values help to determine how we will act as they help us to weigh the importance of various alternatives. They drive all organizational and individual efforts

When the leader arrives at the key issues concerning them - there will usually be an emotional dimension. Coaches may sometimes miss this or be unsure about whether to go there. One aspect of this confusion is that " feelings work" can seem like counselling. Many coaches are not clear about where the boundary lies or are simply uncomfortable with emotional expression and consciously or unconsciously try to shut it down.

In fact, it is entirely appropriate to facilitate emotional expression in the coaching context. Sometimes it is the very breakthrough that is urgently needed in order for the leader to get unstuck and move on. Clients will occasionally bring heightened feelings into the room, whether the coach likes it or not.

-There are four basic components of emotions:

1. The physiological aspect, which involves active changes in the body physically.

2. The cognitive component, which emphasizes the importance of thoughts, beliefs, and expectations in determining the type and intensity of emotional response.

3. The behavioral component, which involves the various forms of expressions that emotions may take.

4. The subjective experience.

Why a Executive / Leadership Coach needs to be trained how to work with a Leader's Emotions:

-People go through four emotional changes when they experience a major change.

-No matter how logical and intellectual one is, the part of the brain that controls our emotions easily overrides logic and thus, all obvious rational thinking is destroyed

-When we are able to activate the coachee's emotional triggers, we can preclude any laborious rational thinking that can at best only engender very short-term change.

-Emotions control thinking. Every time a decision is made, we subconsciously call upon an emotional memory, a FEELING that will help guide us. The coach therefore needs to learn how to get the Coachee into contact with their emotions -their SELF GUIDANCE SYSTEM.

- Emotions drive behavior. Today behavioral neuro-scientists have confirmed that Behavior change is more likely to happen when we speak to people's feelings.

- Emotions (mind-body state, not feelings) are a distillation of learned wisdom.

- Emotions drive attention, meaning and memory

- Today’s professional leadership coach must go beyond the facts and be taught how to bring in the emotional dimension in the change process that has been so long ignored.

- For any change effort to be highly successful, a coach must use cutting-edge, behavioral change techniques so the leader can see the problems or solutions in ways that influence their emotions, not just thought.

".. While traditional psychological and counselling change programs on managing emotions emphasize mind over mood to regulate emotion, this unique Master Coach Course shows that rather than controlling or avoiding emotions, clients can learn from their emotions and bodily reactions and begin to act sensibly on them. Professional people developers are taught how to help their clients (in a short time frame) change their emotion in ways that are appropriate to context. This is rarely taught. Rich in clinical wisdom, practical guidance, and case illustration, this elite Coaching Course provides empirically supported coaching models of how to attain emotional regulation, transformation and wisdom."
